THE ROLE OF PERFORMANCE APPRAISAL IN EMPLOYEE DEVELOPMENT: A STUDY OF THE BANKING SECTOR IN NIGERIA
Abstract
This study investigates how performance appraisal practices influence employee development within Nigeria’s banking
sector. It examined the extent to which appraisal systems affect skill acquisition, career advancement, motivation, and
job satisfaction, while also examining the challenges associated with their implementation. A survey research design
was employed, using structured questionnaires administered to 50 respondents comprising human resource managers
and managerial staff drawn from five commercial banks in South East Nigeria. Instrument validity was ensured through
expert evaluation and literature support, while reliability was established using a Cronbach’s Alpha coefficient of 0.80
alongside a test-retest approach. Data were analyzed using descriptive statistics, correlation techniques, and the
Variance Inflation Factor (VIF) tests to confirm the absence of multicollinearity. Additionally, Ordinary Least Squares
(OLS) regression was utilized to determine the effect of appraisal practices on employee outcomes. The findings
indicated that well-structured and transparent appraisal systems, supported by consistent and constructive feedback,
significantly enhance employee development outcomes, including improved skills, increased motivation, higher job
satisfaction, and better career progression opportunities. Conversely, poorly implemented or biased appraisal systems
were found to influence these outcomes negatively. The study identified performance appraisal practices as the
independent variable, while employee development indicators served as dependent variables. It concluded that effective
appraisal systems are critical tools for organizational growth and workforce development. Consequently, it
recommended that banks adopt standardized, transparent, and development-focused appraisal processes, reinforced by
continuous feedback and managerial training. This study contributes to existing knowledge by providing empirical
evidence on the multidimensional impact of appraisal systems on employee development.
